In his New York Times Op-Ed column, Charles M. Blow reported on the experience of his three children and the results of a study conducted by the Josephson Institute Center for Youth Ethics, which interviewed more than 43,000 high school students.  He reports that the study showed:

  • “Boys who went to private religious schools were most likely to say that they had used racial slurs and insults in the past year as well as mistreated someone because he or she belonged to a different group.
  • Boys at religious private schools were the most likely to say that they had bullied, teased or taunted someone in the past year.
  • While boys at public schools were the most likely to say that it was O.K. to hit or threaten a person who makes them very angry, boys at private religious schools were just as likely to say that they had actually done it.”

In addition, he says that, “While some public schools have issues with academic attainment, it appears that some private schools have issues with tolerance.  No person is truly better when they lack this basic bit of civility.”

Most of the discussion and argument will focus on whether or not his general conclusions are correct about most private versus public schools.  And many people will base their conclusions on their personal experience in each type of school.

But the important point is not about the generalizations.  Don’t get distracted by academic speculation about the generalizations.  The important point is about the schools your children are going to.

If your children are going to a school that tolerates or encourages other children to think that they’re special and, therefore, that they can tease, taunt, mistreat, bully or abuse people who are different, that’s the situation you need to focus on.

Children need to feel that they’re special and that high standards of behavior are expected of them.  The problem is caused by the idea that, therefore, they can scorn or torment other people who aren’t in their group or who are different.

Bullies will target any difference they can find.  It’s not the difference that causes bullying; it’s the bullies who find the difference.  Of course bullies will focus on race, religion, color, gender, sexual preference, etc.  But we all also know examples of mean girls and mean boys who bully people they decide are too tall or short, too skinny or fat, or who have different hair color or hair style, or different clothes, or who aren’t as fashionable or faddish.

Their bullying can range from verbal, emotional and cyber-bullying to physical violence.  They form cliques or gangs to harass, cut-out, put-down, torment and abuse their targets.  If responsible adults don’t intervene and stop the behavior, bullies will be emboldened to push every boundary and to take power.  Unfortunately, mean parents often encourage their kids; sharing their prejudices and hatreds or thinking that popularity is worth any price.  Also, bullying parents will protect and defend their bullying kids, like Lucius Malfoy protecting his rotten son, Draco, in the Harry Potter series.

I’ve consulted with principals, teachers and staff of both public and private schools, who won’t ignore, tolerate or support bullying.  And we have developed effective programs to stop bullying.  In addition, I’ve seen both public and private schools in which principals, teachers and staff look the other way or condone or even applaud harassment, bullying and abuse.  Some even think that building school spirit this way is worth sacrificing a few weaklings or sinners.

I’ve also coached families of children in both public and private schools to help them learn how to stop bullies and how to be skillful when dealing with reluctant, do-nothing principals.  The “reasons” for the bullying usually vary from situation to situation, but the tactics used by bullies are the similar across the board.

More than generalization to be discussed and disputed intellectually at a party, we’re hit home emotionally by what happens to our children.  If one school, whether public or private, doesn’t stop bullies and it’s your children’s school, that’s the one that counts in your life.

But there is one generalization that cuts across all lines; we can stop bullies before we’ve analyzed in detail the reasons why a particular kid or group of kids selects its target(s) and long before we can teach them to have increased empathy and tolerance.  The first step is always having clear, firm and immediate consequences for the perpetrators.

If we don’t stop bullying and abuse, we’ll continue the downward spiral of stress, anxiety, negativity and depression; of loss of self-confidence and self-esteem; and of increased suicides among targets who become victims because the responsible adults didn’t protect and defend them.

In the space of five days, we honor Jackie Robinson’s finally breaking into the major leagues by having every baseball player wear his number and we also memorialize Eric Harris and Dylan Klebolt’s massacre at Columbine High School ten years ago.  Looking at the similarities and differences between the three people is instructive. They each faced a failed system – but in opposite directions – and they illustrate character and courage – but at opposite ends of the spectrum.

The Rotten Systems Jackie Robinson was 28 when he was first allowed to play in the major leagues.  Think of what his records would have been had he not lost about 6 of his best years.  The stories about what was done and said to him fill volumes.  For starters, he couldn’t get a cab to Ebbets field on April 15, 1947 because he was black.  Some of his teammates were so racist that they wouldn’t play on the same team with him.  He couldn’t stay in many of the same hotels or eat in many of the same restaurants as the rest of the team, even after his fabulous rookie season.  Players on other teams threw balls at his head and spiked him on the base paths.  His and his family’s lives were continually threatened.

I grew up in Brooklyn and was old enough to go to Ebbets Field to see Robinson play in his second year.  The insults, curses and threats from the players and fans were still going on.  It was my personal introduction to racism.

The system that kept Robinson out of baseball and harassed him for years was rotten – full of anger, hatred and the very real possibility of killing him and his family.

Eric Harris and Dylan Klebolt faced a rotten system on the other extreme.  They were allowed to act out and show the world what they meant to do, but instead of being removed from contact with other students who were their victims, the two were coddled.

Part of what made their shooting spree so horrible for many people not directly connected with the slain students and teacher, was that it showed a generation that their basic assumption about rehabilitating even the most psychopathic-psychotic teenagers were wrong and could have terrible consequences for their own children.  The assumption was that if you kept extremely troubled kids in contact with the rest of us and gave them lots of counseling and even more chances, the troubled kids would stop being crazy bullies and would become nice people and good citizens.

Previously, kids like Harris and Klebolt would have been called juvenile delinquents and removed in order to protect the rest of us.  Of course, a few of those were removed unjustly and could have been rehabilitated if treated differently.  So we swung the pendulum all the way to the side of ignoring the signs, keeping the juvenile delinquents with the rest of us and hoping for the best.  Harris and Klebolt showed a generation what the price was for living that false educational philosophy; each one of those psychopaths could kill about ten innocent people.

That coddling attitude is very much like letting drunk drivers continue driving.  You don’t know who the next victims will be, but you know there is a very high percentage that there will be next victims.

We still haven’t righted the pendulum.  Maybe that will take a kind of well-publicized, civil rights movement or maybe just the eventual dying off of the generation that espoused such weird ideas supported by spurious educational research.  Thousands of innocent kids are bullied and harassed at school each day while society, the legal system and school principals don’t stop the bullying juvenile delinquents, psychopaths and psychotics.

Character and Courage Jackie Robinson had the character and courage to endure and surmount far worse than the bullying that is claimed to have pushed Harris and Klebolt over the edge.  Robinson kept his promise to himself and to Branch Rickey, Brooklyn Dodgers’ President, to hold himself in check until he had proven his quality as a baseball player.  He endured in order to make a point for his race.  He endured when most of us, with less character and courage, would either have given up or exploded.

Neither Harris nor Klebolt had character or courage.  Bullying didn’t push them over the edge.  They ran willingly and repeatedly right to the edge and then jumped off.  None of the adults stopped them or removed them.

When will we swing the pendulum back to the middle and start protecting the rest of us from the bullies and crazies?

There are too many reports of workplace harassment and bullying to list.  It seems that at least 30 percent of managers and employees are bullied and harassed.  Many critics and experts focus only on bullying bosses, but I’ve seen just as many employees and coworkers use these bullying methods as I have managers and supervisors.  Gangs of managers and staff also harass and bully each other.  Men and women bully each other in all combinations. How can you recognize the most common methods used for bullying and harassment?

The top 7 tactics I’ve seen are:

  1. Yelling and physical threats (overt or subtle).
  2. Personal attacks, verbal abuse, emotional intimidation, insults, put-downs and humiliating, demeaning, rude, cruel, insulting, mocking and embarrassing comments.  False accusations (especially outrageous) and character assassination.  Demeaning behavior at meetings – interrupting, ignoring, laughing, non-verbal comments behind your back (rude noises, body language, facial gestures, answering phones, working on computers).
  3. Harassment based on race, religion, gender and physical attributes.  Sexual contact, lewd suggestions, name-calling, teasing and personal jokes (sometimes overtly nasty, or threatening or sometimes followed by laughter as in, “I was just kidding” in order to make it hard for you to fight back).
  4. Backstabbing, spreading rumors and gossip, manipulating, lying, distorting, hypocrisy and exposing your problems and mistakes.  Anonymous attacks and cyber bullying – flaming e-mails and porn.  Invading your personal space and privacy – rummaging through your desk, listening to phone calls, asking extremely personal questions, eating your food.
  5. Taking the credit; spreading the blame.  Withholding information and then cutting you down for not knowing or for failing.  Turf wars about budgets, hiring, copiers and coffee machines.
  6. Hypersensitive, over-reactions, throwing tantrums (drama queens, sensitive princes), continual negativity – so you walk on egg shells, back off in order to avoid a scene, or beg forgiveness as if you really did something wrong.
  7. Dishonest evaluations – praising and promoting favorites, giving slackers good evaluations and destroying the careers of people bullies don’t like.

Most bullies use combinations of these techniques.

Bullying at work creates a hostile and unproductive culture.

  • There’s increased hostility, tension, selfishness, sick leave, stress-related disabilities, turn over and legal actions.
  • People become isolated, do busy work with no important results and waste huge chunks of time talking about the latest episodes.
  • Effort is diffused instead of aligned.  Teamwork, productivity, responsibility, efficiency, creativity and taking reasonable risks decrease.
  • Promotions are based on sucking up to the most difficult and nasty people, not on merit.  The best people leave as soon as they can.

I’ll go into possible solutions in future posts.  But for a start, listen to the CDs “Eliminate the High Cost of Low Attitudes.”

Recently, I’ve seen articles and heard parents saying that since words can hurt, we shouldn’t deny our children what they want or ever say, "No" to them.  They think that if we deny them or say "No", we’ll damage their confidence and self esteem.  But if we give them continual praise and approval, we’ll help them develop high self-esteem and a willingness to take risks.  Some studies are even quoted about the harmful effects of the words parents use. I disagree with that advice and parenting style.

Of course words matter; and even more important is how they’re delivered – frequency, voice tone, body language and with beating or caressing.

Of course, unrelenting yelling, insults, criticism, humiliation, shame, guilt, dismissing, ridicule and rejection are harmful.  Personal insults hurt little children.  Hostility and personal attacks tell children that they are bad people for wanting what they want or for doing something wrong or for not doing something right.  It’s easy for children to think their identity is damaged, defective or blemished in ways that cannot be rectified.

A few days ago, I saw a chilling video made at a car wash.  A mother was holding the arm of an approximately 3-4-year-old child while torturing her with the power washing hose.  The child was screaming in pain and writhing to break free.  The mother was screaming that the child had better respect her.  Of course, we don’t need research to tell us that’s lousy parenting and abuse.

Such unrelenting viciousness isn’t confined to parents; it’s also dished out at work.  It’s as if some people really believe the motto attributed to Captain Bligh of the “Bounty:” The beatings will continue until morale improves.”

Don’t live a life fueled by such anger and viciousness.  Weigh your life heavily toward approval, encouragement and praise.  After all, children naturally want to learn, explore and imitate their loving parents.  Maintain control of yourself during moments when your frustration might break out into emotional abuse and intimidation, or verbal and physical violence.

Create a background of loving physical and verbal caresses for all your interactions with your children.  Against that background, it’s critically important that you correct, deny and say "No" sometimes.  Don’t give children everything they want.  Set age-appropriate limits on their behavior.  Teach them how to get along socially.

Most important: Teach them that they can be denied and be told "No", and the world doesn’t end.  Their lives go on just fine without getting everything.  Maybe they’ll get what they want another day.  Or maybe, they’ll have to grow up and earn the money to get what they want for themselves.  Or maybe, as they grow older, they’ll become more aware of the consequences of what they want and they’ll learn to not want it.  That’s called self-discipline, character and integrity.

If you never say "No", you end up with spoiled, selfish children like Veruka Salt from “Willie Wonka and the Chocolate Factory.”

Teach them to be resilient so a "No" doesn’t crush their spirits.  Then, denial doesn’t stop them from ever wanting or asking again and a "No" isn’t emotional abuse and doesn’t cause emotional damage.

Teach your children what’s safe and unsafe, what’s right and wrong, what’s worthy and not good enough, what’s honorable and dishonorable.  Without your guidance, TV will teach them.

Some people still have scars because of what their parents said and did repeatedly.  And, of course, some have more and deeper scars.  But let’s be clear.  All of us ultimately have the same task: to get over our childhoods and create better lives for ourselves and our children.  Whether the scars were caused by parents, siblings, relatives, neighbors, teachers, school bullies or rotten strangers, the task is the same. How can we do that?  I always look to the people who had it worst: The ones who survived genocidal wars, prison camps, slavery.  How do they look at themselves and the world that they can still laugh and sing and dance and love?  And it’s our job to become like them also.

In addition, we can now resist the mental, emotional, physical and spiritual attacks by spouses, co-workers and bosses.  We can now resist putdowns and bullies; we can now reject their opinions or fight back. We must now train our own memories and fears: The future does not have to be as bad as the past was.  Otherwise we become adult victims to what they did to us when we were children.

Don’t let those ruin the rest of your life.  Grow up.  They might have been in charge of the past, but you’re in charge of the future.

History is not destiny.

Bullies at work can ruin a culture, destroy productivity and make your life miserable.  Many people focus only on bullying bosses, but I’ve seen just as many coworkers and employees use these bullying methods as I have managers and supervisors.  Before you read the top ten I’ve seen, please think for a moment.  What bullying methods used by whom, have you seen most? Have you seen these techniques ruining your workplace?

We’ve all seen the effects of bullies and the hostile workplace they create.  There’s increased hostility, tension, selfishness, turf wars, sick leave, stress related disabilities, turn over and legal actions.  People become isolated, do busy work with no important results and waste huge chunks of time talking about the latest episodes.  Effort is diffused instead of aligned.  Promotions are based on sucking up to the most difficult and nasty people, not on merit.

Teamwork, productivity, responsibility, efficiency, creativity and taking reasonable risks are decreased.  The best people leave as soon as they can.

The wrong people or the wrong culture can always find ways to destroy the best operational systems. Your pipeline will leak money and your profits will plummet.

I’ll go into solutions in future posts, but I want to mention one frequently used tactic that does not work to stop dedicated bullies.  It’s based on the false assumption that if we – educate, explain, understand, reason, show the consequences, accept, forgive or make enough attempts to satisfy bullies – then they will become reasonable, civil, professional, friendly and good to work with.  That approach only stops people who are not really bullies, but have forgotten themselves one time and behaved badly.

Determined bullies don’t take your acquiescence as kindness.  They take your giving in as weakness and an invitation to grab for more.  Bullies bully repeatedly and without real remorse.  You won’t get a sincere apology from them.  A sincere apology doesn’t mean anything about how they look.  It means that they change and stop bullying.

Are your children and teens resilient?  Do they bounce back after they’ve been disappointed or faced hostility, bullies, abuse or trauma?  Are you resilient?  Do you know how to resist a hostile, abusive, controlling or bullying husband or wife?  Can you resist your self-bullying tendencies?  How about abusive, controlling or bullying friends, relatives or neighbors?  How about at work; hostile, abusive, bullying bosses, managers or co-workers?  Do you bounce back from getting passed over, terminated or fired from a hostile workplace?  You know – lies, yelling, cursing, back-stabbing, verbal abuse, demeaning insults, harassment, false complaints or accusations. According to a Newsweek article written by Mary Carmichael (The Resiliency Gene: A genetic variant may protect some abused kids from depression and other long-term effects) the National Institute of Mental Health is funding studies to find the genes associated with resiliency to hostility, abuse and trauma.  As a former practicing biochemist, I can say that, of course, we’ll find genes associated with almost every pattern of behavior.

But, I think it’s a dead end if we focus merely on the genetic expressions of what’s going on.

Why do I think it’s a dead end?  Because you end up thinking that either you have the right stuff or you don’t.  That belief won’t help your children develop strength of character or as much resilience as they can.  For example, contrast the behavior of the teen in cyber-bullying suicide case with the teen who was acquitted of punching a racist tormentor . . Worrying about the resiliency gene won’t help you be courageous either.  You’ll remain a victim; hoping the system can be made 100 percent safe and fair.  You’re better off thinking that you can develop the right stuff to protect yourself, to create a bully-free environment.  That approach to make the world totally and completely safe is being tried right now in our schools .

Resiliency is something that we’ve seen and studied throughout history.  For example, in their elegant studies of about 700 famous men and women (“Cradles of Eminence,” 1962), Victor and Mildred Goertzel, called the eminent survivors of childhood abuse and trauma, “The Invulnerables.”  Our history is full of men and women who failed and then bounced back, struggled and succeeded.

In my coaching of adults (including parents wanting to know how to help their children), I encourage them to focus on the “free will” aspects of their lives.  You have much more control over what you create in life right now, than you do over your genetics.  No matter what life throws at us, whether we’re subjected to natural disasters, large scale human destruction or individual family brutality and trauma, we all must struggle to rise above those events in order to create as great a life as we can.  We can take charge of our efforts  even though we can’t control the results.

Inspire your children by them to look back at their inheritance.  Think of what their ancestors must have lived through.  No matter what their ancestry, they come from an unbroken line of men and women who survived drought, flood, plague, famine, disease, war, uprooting, slavery, rape and every other form of disappointment, hostility, control, abuse, brutality and trauma known.  Everyone one of their ancestors survived long enough to make a baby who grew up to make a baby who grew up to make a baby … until they were born.  If one of their ancestors hadn’t grown up to do his or her part, they wouldn’t be here.  They have a legacy of survivors.

Also think of their mental and spiritual inheritance.  There must have been people who took in some of their ancestors and nurtured, encouraged and stimulated them; even though they weren’t blood relatives.  Despite all the abuse and trauma, here they are.  They have the legacy of survivors.  Stop worrying about their genes and start training them to be mentally, emotionally and spiritually strong.  Start helping them develop the discipline that’s worthy of all the struggle and effort that went into getting them here.

I remember the stories of what my grandparents went through in order to get here.  They didn’t have credit cards, cell phones, health insurance or own their homes.  How can I let them down by not living as gloriously as I can?  How can I let them down by not encouraging my children to do the same – no matter what their genetics has given them?
