Learn to identify and label different types of bullies and the tactics they use.  That will give you power.  You’ll know what you’re up against.  You won’t second-guess yourself.  You’ll be able to align and focus your energy and action.  You’ll get the help you need. Some ways many people think of bullying are:

  • Mental, emotional, physical bullying (including harassment and threats).
  • Verbal bullying, non-verbal harassment, physical violence (attacks on people, pets or things).

But I focus on 5 types of bullies and their tactics:

  1. Overt bullies.
  2. Covert bullies.
  3. Cyberbullies.
  4. “Professional Victims.”
  5. Self-bullies.

Often there are no clear and fixed lines between these types of bullies and bullies often use different tactics.  I don’t include sexual bullying as a separate category because that can be done using all the tactics.

Overt bullies act out in public.  They’re easier to see and to get evidence against.

Covert bullies are sneaky, manipulative and controlling.  They abuse in secret; it’s much harder to get evidence against them.

Some of the techniques overt and covert bullies use:

  • They get out of control and throw temper tantrums (like children).  They’ll have physical or verbal explosions or give the “Loud Silent Treatment.”  They get power by anger and rage.
  • They indulge in personal vendettas and scapegoat victims.
  • They make harsh judgments or remarks or put-downs.  They’re experts in personal criticism and negativity.
  • They talk down to people.  They push sensitive places in order to make other people feel bad.
  • Their feelings matter; yours don't.  They make the rules; you don't.  Their reasons make sense; yours don't.  They're right; you're wrong.
  • They’re instigators.  They pour gas on the fire, get other people to fight and they create “uproar.”  They’re splinters.
  • They’re control-freaks and turf protectors.  They’re always right and righteous.
  • They’re relentlessly negative, critical, naysayers who are impossible to please.  They complain until they get attention.
  • They tease, taunt and use name calling put-downs.  They use people as emotional punching bags.
  • They make nasty, ugly, vicious, snide jokes or cut you down, followed by “I was just kidding” or “You’re too sensitive” or “I didn’t mean anything bad” or “I was only having a little fun.”
  • They mock with non-verbal, disrespectful “editorial” comments like eye rolling or snorting.
  • They form school yard cliques to cut out their targets. They’re passive-aggressive.  They manipulate, triangulate, and stimulate unhappiness and drama.
  • They spread rumors, gossip, innuendos and lies.
  • They’re great debaters who never let you win.  They’re antagonistic, boundary pushers who do the minimum and undercut authority and systems.
  • They always blame others.  Nothing is ever their fault.  They have endless excuses and justifications while showing little-no improvement.

Cyberbullies are hostile and personal.  They encourage or organize “mobs” to pile on.

“Professional Victims” – most people overlook this category.  Professional victims act fragile and have hurt feelings in order to gain power and control.  People walk on egg shells near them.  They’re hypersensitive, spoiled brats who cry and blame.  They’re hysterical Drama Queens-Kings.  They make a big deal over things you think aren’t worth fighting about.  They use shame, guilt and anger.

Self-bullies beat themselves up all the time.  They feel unworthy and have low self-esteem.  They wallow in self-questioning and self-doubt, and stay stuck and insecure.  They’re easily manipulated by overt and, especially, by covert bullies.  They’re the hardest people to help.

You’ve heard it a hundred times, “A great manager can motivate anyone.” Hogwash.

The fact is some slackers simply don’t care and are beyond motivation.  And it’s a waste of your limited time and energy to keep trying.  If you’re sick and tired and stressed out because you’ve accepted responsibility for motivating slackers, prepare for the inevitable effects of continued frustration and emotional pain.  You’ll be exhausted, burn out and get physically ill.

Unfortunately, managers often find themselves pressured to motivate everyone.  And both they and their bosses may see these managers as failures when they can’t pull it off.  It’s time to give them a break.

Many slackers are like teenagers who don’t want to take out the trash or clean their rooms.  They pretend they’re not responsible or don’t know how.  They act as if there’s a debate going on between them and their managers, and they don’t have to do the work unless they like the bribe.  Slackers are sneaky, manipulative bullies.

Motivating your employees is an important part of being a good manger.  It’s also important to recognize the ones who can’t be motivated, so you don’t waste time trying to do the undoable.

If they’re not performing, let them know immediately and link consequences and rewards to performanceYou can’t make them happy enough to work hardIf they don’t respond to praise or fear with increased productivity, let them look for a job where they’ll be appreciated for slacking.  Or, maybe, a termination will change their slacker attitude.

You’re not looking for people who require constant motivation and micromanagement.  You’re looking for people who come to you inspired and eager to face challenges, who take responsibility and who succeed.

Keeping a slacker forces good performers to pick up that slack.  You’re simply spreading the stress around so you don’t have to bear the whole burden.  That’s a poor reward for a good performer.  It’s as if you’re saying, “I can count on you so I’m going to give you a bonus of extra work.  We’re going to continue paying that underperforming slacker while you carry their slack in addition to the two jobs you already do.”

The most dismal cases are in organizations that promote slackers to management or allow slacking managers to stay.  That spreads slacking over a wider territory.

In the real world it’s everyone’s job, including a president or CEO, to motivate his supervisors that he’s worth keeping.  Why should it be up to your managers to motivate the slackers on your payroll?  Slackers should be working hard to motivate you to keep them.

Slackers create the same symptoms.  Performance decreases.  Behavior sinks to the lowest level tolerated.  Narcissists, incompetent, lazy, gossip, back-stabbing, manipulation, hostility, crankiness, meeting sabotage, negativity, relentless criticism, whining, complaining, cliques, turf control, toxic feuds, harassment, bullying and abuse thrive.  Power hungry bullies take power.

Don’t waste your valuable people time on slackers.  You won’t make things better being a peacemakerBegging, bribery, endless praise, appeasement, endless ‘second chances,’ unconditional love and the Golden Rule usually encourage more harassment, bullying and abuse.  Stop emotional bullies and stop bullying.

High standards protect everyone from unprofessional behavior.  You can learn to eliminate the high cost of low attitudes, behavior and performance.

You’ve spent a lot of money finding and hiring the perfect employee.  Do you kick back, feel the thrill of success, and throw the new hire into the jungle in hopes they’ll become productive rapidly? If you do, you’ve just wasted all the time and money you spent making that great hire.

For example, Helen was a highly skilled manager with a great track record.  On the first day at her new company, she was introduced – then senior management abandoned her.  Thus, the predators on her team felt emboldened, and immediately tried to see how far they can push her.  Who’s really going to be the alpha wolf and control this turf?

Helen wanted to start off on the right foot.  So she talked reasonably to each of them, one to one.  She tried to understand why they were so hostile and tried to get them to understand how much her feelings were hurt.

The bullies interpreted her reasonableness as weakness and her hurt feelings as vulnerability.  They remained hostile and righteous.  They escalated their emotional harassment and abuse into a feeding frenzy.  They claimed it was Helen’s fault their feelings were hurtHer feelings didn’t matter to those narcissistic bullies.  They told her they had nothing to apologize or make amends for.  Their threat: If Helen didn’t leave them alone, they’d complain to the senior manager.

Helen felt like she was the new kid trying to break into a clique of junior high school princesses.

Leadership spent a lot of time, energy and money hiring Helen but they failed to support her.  They didn’t set the tone for how new hires are to be treated.  When they didn’t support Helen’s attempts to set high behavioral standards, they enabled a toxic workplace and she moved onto bigger and better things.

Imagine your company beginning with a vacuum of standards for behavior.  If you and the highest quality staff don’t set the tone for the workplace, the most vicious and nasty members of your staff will fill the vacuum with their standards.

I discovered that the leaders at Helen’s organization weren’t merely absentee, they were conflict-avoidant cowards.  They weren’t successful leaders.  They tried to avoid stopping bullying while they whined and complained, “Why can’t we all just get along?”

Don’t throw new hires to the turf-building jackals.  The simple solution is to develop and implement an effective “How We’ll Welcome the New Employee” plan.

The welcoming process may sound like a huge expense.  But compare it to the cost of losing a perfect hire, having to repeat the hiring process and probably watching your next generation of leaders leave or sink down to the lowest level.  Problems welcoming new hires are a sign of widespread bullying and abuse, and lack of planning and oversight.

Don’t let that happen.  Your job as a leader is to actively set the tone.  You can’t allow the most predatory members of your organization to feed on other staff.

Learn what you can do to eliminate the high cost of low attitudes, behavior and performance.

Many people believe that forgiveness – complete, unconditional and true – is necessary for spiritual development and for stopping bullies. These people struggle so they can see all people as completely spiritual and good, they strive to love them unconditionally, and they aspire to rise above earthly concerns and values.  That makes them feel very spiritual and virtuous.

However, much more often, I see the trap that “ineffective forgiveness” leads people into.

There’s a better way – “effective forgiveness.”

What I see are the many women and men who I’ve coached or who have written comments about their years of trying to love and forgive bullies who haven’t changed and who continue to harass and abuse them and their children.  Ineffective forgiveness becomes a trap when:

  • We don’t stop thinking about the incidents and we generate the same repeating cycle of strong emotions.
  • We don’t take precautions so the bully repeatedly attacks us.
  • We don’t learn how to avoid the same traps or how to stop bullying by toxic, selfish, narcissistic bullies’ sneaky manipulations, control, back-stabbing, or overt violence or threats of violence.

Ineffective forgiveness means that we hope the other person won’t be mean or nasty next time.  We hope that our believing this bit of wishful thinking helps bullies become better.  And to show that we’ve forgiven, we must put ourselves back into the same position in hopes bullies won’t take advantage of our good nature and kindness.

Ineffective forgiveness means people have put the value of forgiveness and the value of self-protection at the same level.  This trap leads to despair, defeat, depression and, maybe, suicide.

Almost all of the women who have interviewed me on radio and television were raised to be “nice girls.”  Their mothers taught them to forgive the mean girls who tormented and terrorized them, because those girls must have had terrible home lives.  They were taught that it was wrong to fight back and to protect themselves.

This kind of ineffective forgiveness doesn’t stop relentless bullying at home, at school or at work.

What do we try to gain by replaying incidents of bullying and abuse? Replaying is a motivational strategy.  We’re trying to develop enough fear or pain, suffering or sorrow, isolation or depression, anger or rage so that we’ll finally take steps to protect ourselves.  We’re trying to develop enough energy to act effectively.

Therefore, once we know that we’ll protect ourselves, we can stop the rehashing the incidents, stop regenerating the strong emotion in order to keep us suspicious and alert.  Then we can forgive effectively.

What are the goals of effective forgiveness and what do we usually require to get there?

  • The goal of effective forgiveness is simply to stop thinking about the other person so they occupy no space in our mental or emotional worlds.
  • In order to relax our vigilance, either we have to know that the perpetrator won’t try bullying us again or that we’ll protect ourselves, naturally, automatically and easily, if they ever try again.  Because we’ll stop them automatically, we don’t need to replay and re-analyze all the terrible incidents to keep us on guard and full of energy.
  • Sometimes we’ll get bullies out of our environment, off our isle of song, but sometimes we’ll allow them to stay, although we’ll protect our personal space next time.  Effective forgiveness does not mean that we must still relate to them in the way they want.  Whoever tries to require continued interaction as evidence of “forgiveness,” is still trying to control us.
  • Usually, we test a bully’s sincerity by requiring public apologies and amends.  If they won’t do these, we correctly don’t trust them.  Even if they do these, we still can choose to get them out of our space.

What if no apologies or amends are possible? I saw a program about the Amish in America, in which a portion was devoted to a young man who invaded an Amish school, sent all the boys out and started shooting all the girls. He killed five and seriously wounded more.  Then he killed himself.

What can we say?  There are no apologies or amends that would make that okay.

I’m saying that in such cases, the task of the Amish families is not to forget, but somehow to move on with the children who are alive and with each other.  Whatever they can think and do to reduce this horror to a size that makes it only a part of life, to a size that still allows them to find joy, for the children to grow up and love and have their own children, whatever allows them to do that is effective.  If they use the work “forgiveness,” that’s fine.

How can we forgive ourselves? Follow the same approach.  Beating ourselves relentlessly; negative self-talk, self-bullying, self-doubt, self-questioning, perfectionism, blame, shame, guilt and self-flagellation are simply ways of continuing to remind ourselves to do better.  But that’s a hard way to keep the reminder in mind.  The price is pretty high – loss of confidence and self-esteem, loss of will and determination.  When we change our way of being in the world, so we know we won’t act that way again, we won’t need the self-bullying.  Or when we make ourselves into people who are so filled with the best of us that we won’t act that way next time, we won’t need the self-bullying to motivate us to stay on track.

The goal of effective forgiveness is always about behavior:

No specific process is required or is the best, as long as we get to the goal.  Whatever our explanations, psychological rationalizations, excuses or justifications are for bullies’ behavior or whatever make us feel good about forgiving them, the only criterion that really matters is that we get to the goals of effective forgiveness – we don’t waste our time and energy obsessing on the bullies and we protect ourselves.

Notice that I haven’t gone into abstract discussions about the existence of evil, or whether bullies are sinners or whether this world of pain and suffering, of joy and beauty is real or whether it’s a delusion to see through.  Those considerations might be important to some people, but they’re irrelevant to learning how to stop bullies and to protect ourselves from their attacks.

Venting, like catharsis, seems so natural: we all blow off steam sometimes.  And when we finish, we usually heave a great sigh of relief. But to me, the real questions are, “What’s the point of venting?” and “Can it help stop bullies?

I think of venting as a process, or part of a process, not as a result in and of itself.

Tens of thousands of years ago, we might have vented our fear and anger through physical action.  Get rid of the adrenaline, calm down and decide what to do.  But we still had to be careful and keep ourselves in check enough while we’re venting to see the signs of saber-toothed tigers or giant bears or we wouldn’t be around to vent again.

Or we might have used a big club to whack an opponent and then face the consequences of that rash act.

Nowadays, we can still use some techniques like physical effort to release steam and calm us down.  For example, working off adrenaline by banging a ball or running or boxing.  In addition, a wise woman once said that whenever she got angry, she vacuumed her house.  That way, when she finished being angry, she’d have a clean house and she could focus on what to do next.

Some people use anger and venting to give themselves enough energy to stop harassment and bullying.  In that case, it does help us stop bullies.  A classic example might be Ralphie Parker in the movie, “The Christmas Story.”  In that case, he channeled his anger effectively and vented while he was beating up the bully.  But usually, when we act from anger we’re not strategic; we do dumb things that make the situation worse.

But the point of venting is always:

Therefore we must challenge ourselves to stop repeated replaying and re-venting over the same incidents and injustices.  Repeated venting without effective action becomes narcissistic whining and complaining, which becomes boring and self-destructive.

Such repetition drives our good friends away.  I think it was Annie Liebovitz who said, “Spilling your guts is about as attractive as it sounds.”

Such repetition also puts us on one of the paths to self-destruction – through violence turned outward or through hatred turned inward into negative self-talk, self-abuse, self-bullying, loss of confidence and self-esteem, and increased chances of depression and suicide.  And after they’ve ranted, many people use perfectionistic standards to make themselves feel ashamed and guilty, which only makes them weaker.

We most also be wary of hanging out with people who vent repeatedly.  Yes, injustice might have been done, but we still have to move on effectively in life – either fight the injustice effectively or go in a different direction successfully.

I’ve met too many people who have filled their lives and many hours of psychoanalysis in endless probing and catharsis.  They seem to assume that if only they vent enough, finally they’ll come to rest in peace on the other side.  Too often they end up knowing everything about some sides of themselves, but never having changed their behavior, fixed the situation or created wonderful lives.  A life of verbal and righteous indignation is not a very fruitful life.

I’m more focused on overtly using techniques for moving to the other side and rapidly taking effective action.

It’s easy to dislike stalkers and snitches with personal vendettas.  But you can’t fire them just because they’re relentless, stir up conflict and waste your time and energy, can you? Most of us dislike snitches.  And there are rules and laws against stalking someone in the workplace.

But if you’re a manager, someone who tells you about things your other employees are doing wrong can seem helpful.  A snitch doesn’t always look like a snitch if you’re the beneficiary, not the target or victim, of their tattling.  And they can provide useful information about serious problems you may not be aware of.

Did Hazel do her boss a favor by being a snitch?  Maybe – if there weren’t more to the story.  Snitches are toxic, bullies who often beat others with trivial rules.

What can you do if you have a sneaky, manipulative, control-freak like Hazel working for you?  Even though they’re toxic, the answer can be tricky.

You certainly don’t want to discourage employees from reporting serious problems – criminal activity, safety problems and the like.  But you should be wary of any employee who’s always telling you about the faults of other employees.  There’s a good chance you have a snitch and stalker on your hands.

Where and how do you draw the lines?  You may want to put some restrictions in place.  For example:

If you manage an employee with Hazel-like obsessions, you’re not helping her or your team by encouraging stalking and snitching.  You’re creating a scenario that will destroy your teamHarassment, bullying and negativity will increase, other team members will start abusing each other, meetings will become charades with hidden agendas and character assassination, and morale will plummet.

Instead, stop stalking, personal vendettas and snitching before they start.  Focus on individual and team performance.

Cindy was up again at 2 AM, infuriated at her mother and her older sister.  They were so mean and cruel.  What they’d said and done hurt so much.  It was like she was a child again, subjected to their verbal beatings.  The more she thought of what they had done, the angrier she became.  She couldn’t stop her racing mind from obsessing on what they’d said. She linked the episode yesterday afternoon to the thousands of times she’d felt the same pain and frustration.  She wanted to beat them, even kill them, or never see them again.  But they were her family and she thought she couldn’t talk back or leave them.  She felt frustrated and stuck.

As the rage took her over, guilt and shame started growing.  How could she feel that hateful about her family?  Maybe they really were trying to help her?  The more she tried to get back to sleep, the more she jumped back and forth between rage and guilt.  She hadn’t seemed to make any progress in becoming a better, more spiritual person.

Cindy is stuck in “The Emotional Motivation Cycle.” The episode yesterday was like the key that started her emotional motivational engine.  And the more she thought about it, the faster ands hotter the engine went.

This cycle can be triggered by external events like Cindy’s mother and sister attacking her, or by thoughts and memories of previous episodes of harassment, blame or put-downs.  Once triggered the cycle repeats and builds in intensity and speed until we are taken over by it.  At 2 AM, in a half-sleep state we are most vulnerable to simply watching it run, as if on its own, and take over our minds and bodies.

Stages of typical cycles are:

  1. Hurt, Pain --> Frustration --> Anger --> Self-Bullying (Blame, shame guilt) --> Frustration -->
  2. Fear --> Run, Freeze --> Self-Bullying (Blame, shame guilt) --> Frustration --> Anger, Fear -->

Of course, the crucial question for each of us is, “What are the repeating stages in our cycle?”  We probably know exactly which thoughts, memories and words will follow in which sequence because we’ve done it to ourselves so many times.

Notice the stage in which we indulge in self-bullying: negative self-talk, blame, shame and guilt; loss of confidence and self-esteem; even suicidal thoughts.

What’s the Purpose of the Cycle? The purpose of the cycle is not really to make us feel angry and bad, even though it inevitably does.  The purpose is to motivate ourselves to make effective action.  Feeling is a tool; make us feel bad enough and we’ll finally break out of the iceberg that traps us and do something so they can’t hurt us again.

The purpose might seem to be to change the behavior of the bullies, but I think a better way of thinking about it is that its purpose is to goad us so that we simply won’t have bullies and their harassment, abuse, nastiness and bullying on our “Isle of Song.”

We may or may not be able to change their behavior.  We must accept that they have free will and they may not stop their toxic behavior.  All we can do is have effective consequences for their behavior and not put ourselves in harm’s way.  If they won’t change, we can’t allow them on our Isle of Song.  We won’t accept their control of us even or especially when they’re righteousWe won’t be slaves, scapegoats or whipping boys/girls.

The major downsides to the Emotional Motivation Cycle method of self-motivation are that:

  1. It can make us too depressed to act.  We make ourselves feel like we did when we were children; all our strength, energy, adult wisdom, determination and skill are sucked out of us, and we feel helpless and hopeless again, like we did when we were children.
  2. If we wait until we’re enraged, we’ll explode and do something ineffective that we’ll regret.  We’ll go too far and then repeat the cycle with emphasis on the self-flagellation.  Or our oppressors will change the subject and use our over-reaction to attack us on a different front.

Two responses, often championed in self-help literature, do not work:

  1. Stop thinking about it.  However, ignoring the insistent call of our spirit is not effective, and who would want it to be?  Our spirit wants us to do something effective; to stop bullying on our Isle of Song.  Nothing less will satisfy our spirit.  Why should we settle for less?
  2. Become more spiritual, understanding, forgiving – act like the Golden Rule requires.  The assumption here is that our unconditional love and perfection will convert bullies and they’ll stop abusing us.  Or we’ll get into heaven faster. That’s simply not true for real-world bullies.  Our spirit knows that also; that’s why it won’t stop bringing us back to the problem.

Instead, I recommend:

  1. At 2 AM, wake up so we can be mentally, emotionally and spiritually strong, not weak.  Get out of bed, eat a little chocolate, shower if you need and plan what to do to act effectively.
  2. Connect with our spirit’s call and pledge to answer it.
  3. Connect with our spirit’s strength, courage and determination.
  4. Then we can coach that inner voice to help us by giving us the necessary strength, courage and determination, and by helping create an effective plan.

But what if the bullies won’t like us or will think badly of us? Who cares what jerks and sociopaths think – just stop them from abusing and harming us?  We don’t owe toxic parents or relatives anything, even if they fed us when we were children.  Good behavior is the price for admission to our Isle; blood, especially bad blood, doesn’t get them on our Isle.  Maybe we can even measure our success by how unhappy they are?

Often, the desire to protect our children from obvious, blatant rotten behavior motivates us to break the cycle and stop the abuse.

We can train ourselves to respond to our spirit when the situation is merely an irritation or frustration.  We can develop good habits that function naturally, automatically, easily.  The more we start listening to our inner voice, the more we’ll respond effectively in the moment of an assault or at the first self-hating thought.

Our beloved four-year-old granddaughter has cancer. She finished surgery and is in radiation-chemotherapy mode.  They say there’s a good chance she’ll live long and prosper.  We grasp that life preserver and try not to cry all the time while we go about fulfilling other responsibilities. Thank you for that gasp and intake of breath.

All the staff at Children’s Hospital were wonderful.  All the families we met there were also kind, considerate, caring and thoughtful.  Disease and death are great levelers – we’re all there because were attached to a kid in trouble.

Almost all our family and friends are also wonderful.  We show up with food, holiday presents for all the kids, baby sitting, prayers, gasps, tears and arms-around sharing of pain and hope.

And then there are the very few know-it-all bullies and the vicious self-bullying that I want to talk about.

A few of the bullying categories are:

  1. The religious missionaries. Their theme was that this happened to us because we didn’t belong to the right church or pray to the right God.  Or we carried some hidden sin that we’re being punished for or past-life karma is finally being manifest or bad genes are carried in the family.  And our granddaughter will be saved only if we convert to their correct way.
  2. The health missionaries. Their theme is exactly the same in form, but different in content, as the religious missionaries.  This happened because we weren’t pure enough – bad water, not completely organic produce, not pure enough vegetarian or vegan, not enough cleansing of toxins, not pure enough affirmations or thought.  We all know there are some cancers and diseases that are made worse by bad living – smoking, drugs, alcohol, living next door to a leaky nuclear plant – but this is not one of those cases.
  3. The political missionaries. Their theme is that the cause of her cancer is global, warming or cooling or environmental pollution, acid rain, fluoride in the water, America as a greedy, decadent, selfish, bad country.
  4. The narcissistic, demanding, pushy, abusive, advice-giving missionaries. They give advice as if they know the absolute truth and no one else does.  They’re self-appointed critics who know what we should have done and what treatment we should select.  Often, they once knew someone who had a different cancer but they can predict, on the basis of their wisdom, what will happen in our granddaughter’s case.  They’re righteous in working out their issues and therapy on our bodies.  As if they’re important, not our granddaughter.  Or they’re intrusive strangers focused on their issues, causes and cures.  They think their feelings are important and we must do what they want or else their feelings will be hurt.  They’re throwing more temper tantrums than a four year-old.  As if I should care about their feelings during this time.
  5. The emotionless professional bullies. They think emotion is a sign of weakness and maybe they’re upset by public displays.  Especially at work, they’ll look down on you if you cry or they’ll find a reason to get you transferred or fired.  They think robots are better than people.

All these missionaries sound alike, except the fault they focus on is a little different.  Whether their God is out there or their God is in their logic and reasoning, they’re convinced they’re right and they’re fervent and righteous about it.  Because they’re right and righteous, they think they can ignore or trample your feelings.  They think they know what’s best.

Of course, I can see that all these people have reasons, excuses, justifications – they want to help, they’re scared, in our diverse society they don’t know what’s proper, they’re simply awkward in how they try to comfort us, etc.

I don’t care about their problems and issuesThey’re adults.  They should have already learned to be gracious.  I care more about the family  going through it.

Never argue with missionaries and self-appointed critics.  It’s a waste of your time and energy.  You’ll never change their minds. They’re only trying to convert you –they know what’s right.

Some of us might say, “Stop it!” or “C’mon man!” Others will try to teach politely and graciously.  Still others will never talk to them again.

In all cases, we’re not waiting for them to become enlightened and nice.  We’re weeding through all these people and deciding who we’ll keep on our Isle of Song and who’ll be voted off or who must be kept for a while because they’re our workplace bosses.

And, of course, self-bullying kicks in.  It’s all too easy to feel blame, shame and guilt.

  1. Should we have observed something wrong sooner?  Could we have been more perfect?  What bad parents they were.  What bad grandparents we are.  It’s our fault.
  2. We should have cared more and been more careful.
  3. Do we carry a bad genetic seed?
  4. What if we’re wrong about the treatment we choose?  We can’t be sure.

None of this is useful.  Sure, there will be genetic testing, but all the rest of those thoughts are simply us making ourselves ride an emotional roller coaster; sometimes at the heights, sometimes in the pits, always being flung around and bruised.  Obsession, self-flagellation, negativity, depression, and loss of confidence and self-esteem don’t help.

What really matters is carrying on the best we can.  And ignoring the bullies or throwing them off our Isle.

Inefficient technology and operational systems can suck the energy out of a company.  Bottomless-pit projects are interminable, yielding few benefits from more effort thrown at them.  They’re the subjects of fruitless, time-wasting meetings. But fixing them is child’s play compared to stopping the human “vampires” who suck the energy out of those around them at work.  Unfortunately these narcissistic, bullying energy vampires are all too common.  If you ignore them, they’ll destroy productivity and morale.

Toxic, manipulative energy vampires steal everyone’s time, prevent industrious co-workers from meeting their deadlines and increase frustration and tension in the office.  They’re negative, control-freaksBecause of these vampires, many coworkers dread coming to workConflict-avoidant managers and coworkers create space for these bullies to flourish.

Even worse, we tend to waste even more coworker time talking about the latest incident, or we take our frustration, grumpiness and anger out on our teammates.  Also, we take our frustration home and waste precious family time venting about the energy vampires.

Interacting with them leaves coworkers feeling drained, as the vampires suck the energy out of those around them, drop by drop.

Some people think that fear and anger are always bad.  Some people think that fear and anger can’t help stop bullies. I disagree.

When used and directed appropriately, fear and anger can help us stop bullies in all areas of life – abusive, violent, demeaning spouses; sneaky, manipulative, toxic parents or adult children; taunting, teasing, harassing, predatory school bullies; dangerous and deadly gangs; bullying bosses or coworkers; or even our worry and anxiety about something general and more amorphous like a poor economy and no savings, no insurance and a huge mortgage payments for a house beyond our means.

Fear

  • Fear is a normal feeling we have in order to warn ourselves of danger.  It's our way of telling ourselves to get ready, mobilize ourselves and take precautions - there might be a saber-toothed tiger lurking down the trail.
  • In these situations, the purpose of fear is to alert and energize us to make our best and most thoughtful responses to the danger.
  • If we let fear grow so big that we’re panicked into fight, flight or freeze, or into our favorite childhood response, we won’t respond effectively.  We'll go overboard.  We'll start begging or we'll run and hide.  And then we’ll bully ourselves with negative self-talk, guilt, shame, perfectionism, remorse and recriminations because we over-reacted and made a mess of things.
  • Our childhood responses were useful when we were growing up.  After all, we did survive; we did live to become adults.  But those over-the-top responses are no longer effective enough; they’re the down-side of allowing our fear to overwhelm us before we respond.
  • The key to success is to act when our warning fear is small so we can engage our brain in planning how to respond.

Anger

  • Anger is simply our effort to mobilize ourselves, to get us in gear to respond, to give us enough strength and power to act effectively.  Most people need some amount of anger when they’re small children in order to get the big people to listen.  Anger is simply motivational energy.
  • But if we let anger build up too much we’ll blow up and kill someone.  Just like the case for fear, our childhood responses were useful when we were growing up.  After all, we did survive; we did live to become adults.  But those over-the-top responses are no longer effective enough; they’re the down-side of allowing our anger to overwhelm us before we respond.
  • The key to success is to act when our energizing anger is small so we can engage our brain in planning how to respond.
  • If we start acting when our anger is merely irritation or frustration, we can engage our brains to develop smart, effective action.  If we wait too long, we’ll make ourselves much too angry; we’ll turn to rage.  We’ll explode and create a bigger mess.  Or we’ll repress ourselves totally and live with those terrible consequences, such as depression and low confidence and self-esteem.

Maybe a good analogy is that if doing nothing is like going zero mph and blowing up is going 100 mph, we need to train ourselves to start acting at 10-40 mph, and to learn skills in that range so we can act effectively.  When we were children, most people didn’t get enough practice of how to act in that range.  As adults, many people still haven’t learned how to act effectively in that range.

Of course, if we respond early and effectively to our hesitation, irritation and frustration in stopping bullies, we can respond more effectively.  Fear and anger are simply warnings (like smoke detectors) and fuel for our engines so we can get to where we want to be.  There’s nothing inherently wrong with those signals or with that fuel.  As long as we act before we’re at their mercy.

Of course, our tactics will be different when we stop bullies in different situations.  But once our energy, courage, determination and power are hooked up to our brains, we have a much better chance of success than if we’re overcome by fear or anger.

We can even learn to respond effectively to the worry, fear and anger that are common at 2 AM when our “Monkey Minds” jump around uncontrollably.

‘Drama Queens’ and their male counterparts may look like they’re responding quickly – rallying the troops, taking charge and solving problems.  But they cause more chaos at work and create more fallout than the problems they’re reacting to.  Don’t be fooled by their high energy and don’t promote them.  Drama Queens come in many forms.  For example: To learn to recognize and stop them, read more.

Although they come in many forms, Drama Queens share some common traits.  They:

They use their strong emotions and manipulations to get what they want.  Sometimes they’re overt bullies while other times they use sneaky, covert bullying tactics.

Our language has many expressions for the perspective necessary for judicious action: ‘Don’t make a mountain out of a molehill; don’t throw the baby out with the bathwater; don’t try to kill mosquitoes with a bazooka; don’t jump to conclusions; don’t promote a Drama Queen.’

There are ways you can eliminate the high cost of a Drama Queen’s bullying and low attitudes.

All tactics are situational.  Expert coaching and consulting can help you create and implement a plan that fits you and your organization.

Everyone has moments that matter: moments when our life can go in either direction; moments when we can choose the strength to soar to heaven or the weakness to fall into hell.  You know, those moments in which everything gets absolutely quiet and the air seems to pulse and throb with the power and weight of a choice that will change our life.  What will we do?  Which path will we choose?  What will our life become? All bullies, all targets and all witnesses have those moments when the rest of their lives hang in the balance.  Will they stop bullying?  Will they stop being victims of bullies or of their own self-bullying?  Will they give up in defeat and despair or will they forge ahead, no matter the consequences?

These are the moments when, if we have the “Will,” we can will ourselves into wonderful futures.

Charles M. Blow reminded me of the moments of truth that I’ve seen in the lives of all the bullies and also all the targets I’ve known.  He wrote a wonderful, deep, heart-felt column in the New York Times, “The Bleakness of the Bullied.”

He describes his own experience when he was eight, the subject of “relentless teasing and bullying from all directions – classmates as well as extended family.”  In a pit of despair, he contemplated suicide, only to be heartened when a song, often sung by his mother, leapt to his mind, “Precious Lord, Take My Hand.”

He knew he had “to be brave and patient, that this was not to be my last night.”

Notice the “Will.” Charles was not going to be a victim any more.  Somehow he’d resist, he’d grow, he’d survive and thrive.

Every target of bullying I’ve ever coached had a similar moment in their childhood or in our work together: A moment when they faced the bleakness of a future of continuing to be a victim or, alternatively, the brightness of standing up and fighting back in some way.  In that moment, they each responded to that choice with a great surge of Will, power and energy.  They fanned the spark in their heart into a fierce flame that warmed, strengthened and sustained them.

Once their Will took over their actions, despite a little anxiety, the rest was straightforward.

They would not give in to bullies, predators and abusers.  They would not give in to their self-bullying, negative self-talk, anxiety, stress, fear, panic and despair.  They would not succumb to self-doubt.  They would not let their self-confidence and self-esteem be eroded or destroyedThey would not be defeated.

They would keep that flame alive by daring to protect and defend themselves; by taking the risk of creating a brilliant and wonderful future for themselves, no matter the opinions of their oppressors or the cost to the old, destructive patterns they had been mired in or the people they were related to.

Their action plans were different depending on their circumstances but they had the same Will and they learned the same skills.

I’ve seen the same moment of truth with bullies.

One former bully told me of a moment when he was about nine and was the biggest, toughest angriest kid in his class.  He had thought he was simply doing what he had to do to make his place in the world.  Then, a principal hauled him into his office, sat him down and told him, in so many words, that he was a bully and he had to stop or he’d be thrown out of school.  He was too vicious, nasty and brutal to be allowed to continue harassing and tormenting the kids he was victimizing.

The boy was stunned.  He’d never thought of himself as a bully, as vicious and nasty.  And he certainly didn’t want to be thrown out of school.  In that moment his heart broke open and he vowed never to be a bully again, even if he was the biggest kid in the room.

That principal was great because he confronted the situation and acted firmly and effectively, even though the boy’s response might have been dangerous for his career.  He was not a cowardly, do-nothing principal.

Why was that bully seeing me?  He wanted to learn skills to negotiate his adult life without reverting to bullying in order to get his way.  He didn’t want to be a bullying spouse, co-worker or boss.   He didn’t want to be a bullying parent.

What has been your experience?

In all cases, success requires two things of us:

  1. The Will – determination, strength, courage and perseverance – grit.
  2. The skills to succeed.

Many children are raised with a set of rules such as: “Don’t make anyone uncomfortable.  Don’t hurt people’s feelings.  Don’t upset anyone.  Don’t be disagreeable.  Don’t argue.  Be polite.  Be nice.  Follow the Golden Rule.  Make everyone like you.”  But those are not effective rules for adults in the real-world. Of course, we know why we teach children those values.  Who wants to raise hostile, nasty, argumentative, vicious, abusive bullies?

I’m not encouraging bullies to be nastier.  I’m talking with nice, decent adults who are being harassed, tormented, controlled, abused and bullied, and yet who hesitate to speak up or to protect and defend themselves effectively because they don’t want to break those childhood rules.

Mary is a typical example.  She held her tongue in public when her toxic mother abused her.  She held her tongue when relatives criticized, mocked and demeaned her.  She held her tongue when friends told her what she should do to be the good friend they wanted.

She held her tongue but she built up huge resentment that eventually exploded.

With friends and a few relatives, either she’d get in a fight so she could be righteously angry, blame them and never talk to them again or she’d nurse a cold fury until she felt justified in simply cutting them off completely without explanation.

With her parents, she’d explode and tell them off.  Then she’d feel guilty for being so mean and she’d come back groveling and apologizing.  Nevertheless, she still felt she was the one who’d been wronged and she resented the price her toxic parents made her pay for forgiving her outburst.

With strangers, she sat quietly and never shared what she thought or what she was interested in.  She didn’t want to make them uncomfortable and she was afraid of hurting their feelings or raising a subject that would be contentious.  Most people thought she wasn’t very bright.

Mary was also a master of self-bullying. She’d flagellate herself with self-doubt and self-questioning.  She’d obsess on every slight taken or given and always end up blaming herself.  And she’d judge herself as guilty, no matter what they’d done to her.  She was never perfect.  Her anxiety, stress and negative self-talk led to sleeplessness, loss of confidence and self-esteem, and to depression.

Mary had two underlying and interlocking problems:

  1. The set of rules that made “not upsetting people” her most important value, no matter what.
  2. Having only all-or-none responses of holding back totally or exploding.  In a sense, she could remain at zero mph or she could go 100 mph, but she didn’t know how to go 30-60 mph.

The solution to the first problem required that Mary examine, as an adult, the rules she’d accepted all-or-none when she was a child.  Children do think in black-or-white but adults have more experience and wisdom.  Mary could see the kernel of value in her old rules, even though her parents had used them to control her all her life.

But as an adult, she could see where those rules were insufficient and what changes were necessary:

  • She felt the pain of all the times she’d made those rules the most important ones instead of protecting herself.  She could now see situations in which speaking up or pushing back verbally in order to defend herself were more important values.
  • She could see the difference between people sharing their tastes and opinions, versus having an angry exchange with someone trying to convert her to their “absolutely right” way of seeing things.
  • She could also see which subjects she simply didn’t want to discuss with which people.
  • One of the most compelling moments was when she saw which people she did want to disagree with, whether or not they were uncomfortable or had hurt feelings, because to be “nice” to them would have violated her most important values.  In fact, she reached a point where making a few people, like her toxic mother, uncomfortable or angry was a sign that Mary was on the right track.

She changed her old, out-dated and ineffective beliefs to new, effective ones, encapsulated in the phrase, “Not hurting people’s feelings is a much lower priority than protecting myself or being myself.  I’ll speak what I think and say what I want in the nicest, firmest way and if they don’t like it, it’s their problem.  That way I’ll test whether I want to allow them to be on my Isle of Song.

That simple change gave her a rush of peace, freedom and energyShe felt powerful enough to create the life she wanted, which was more important that not making anyone uncomfortable.  She now had the will and determination to learn how to be skillful in protecting herself.

How she learned to respond clearly, simply, kindly and firmly from 30-60 mph will be the subject of another article.

When we follow experts’ checklists, and we recognize and label our spouses’ behavior as “bullying” and our demanding, controlling, narcissistic, abusive spouses as “bullies,” we generate our own power.  We may use that power to re-enter the fight with renewed vigor and a new sense that we’re right. But many bullies, especially demanding, controlling, narcissistic, sneaky, manipulative, abusive spouses, will not be convinced to change by our experts or our internal power.

There’s a better way.

Bullying spouses will often get their own experts or friends or mothers to say that our experts are wrong.  Their experts will say, “Our spouses are in the normal range and it’s our fault that they’re acting the way they do.  We made them do it.”

Also, many bullies like to debate, argue and fight foreverThey never concede a point or give ground.  No matter how many experts we get to prove that they’re bullies, they won’t changeThey expect to wear us down.  We can see how that argument can go around and around forever.

The fundamental problem with that approach is our willingness to debate and argue because outside experts tell us that we’re right or that we’ve been wronged, and, therefore, our spouses should change.

The better course, the winning way is to ask our inner expert. We ask ourselves, not if they’re bullying us, but simply whether we like or don’t like what they do.  We know what we like and don’t like; we know how much we like or hate it; we know what we’re willing to compromise about or put up with and what we’re not.

We begin with our judgment and act on that judgment. The fundamental and true justifications for what we do are “I want to” and “I don’t want to.”  Not necessarily as a snap judgment, but as a source of energy and power.  Later, we supply a thin coating of logical reasons to make people think we’re rational.

We’re acting on our own standards and for the benefit of our heart and soul – and probably for our kids also.  That’s real power.  Since we know what we want, we don’t need to change our spouse or get our spouse to agree or give permission.  Gone are doubt, hesitation, self-questioning, negative, self-bullying self-talk, insecurity, lack of confidence and low self-esteem.

A declaration of what we want or don’t want is unassailable by outside experts.  We know right away that any who tries to talk us out of what we want by saying, “That’s dumb.  That’s crazy.  That’s silly.  That’s unreasonable.  That’s selfish.  That’s arrogant.  That’s too demanding.  That’s not loving,” is not a person we want to keep as a lover, friend or relative.

Acting because we want to is more than enough justification. Acting as our own expert, on our own best judgment, because we want to is how we take charge of our present and future.

Instead of thinking we need to prove or justify something according to our spouse’s logic, we’re now testing our spouse.

  • We say what we will never tolerate and what we must have.
  • We say what we want and don’t want strongly, and how many chances we’re giving.
  • We say what we’re willing to negotiate or to give, and what we must have in return – and how many chances.

Don’t pay attention to objectors or inner objections:

We can’t let our feelings ruin our future.  We’ll fall in love again with someone even better.

Given our standards, is our spouse willing to act in a way that we’ll allow them to stay on our island or will we vote them off?  It’s our island and we’re the only one who votes.

It’s that clear and simple even though the specific action plan will have to be adjusted depending on the situation – money, kids, relatives, culture, etc.

But what if we’re wrong or too picky? On the one hand we do know that experts are wrong.  For example, expert advice for the best way to parent has changed every few years during my lifetime.  There are no guarantees.

On the other hand, we might make a mistake.  So what?  We are learners.  The more we listen to our inner expert, the more expert it will become and the more it will help us.  We’re not children any more.  It’s better to follow our own path than be ruled by parents, spouses or experts.

This choice is wonderfully illustrated in the Daniel Day-Lewis movie version of “The Last of The Mohicans”.

British Major Duncan wants Cora to marry him.  Her father wants her to marry him.  But Cora hesitates.  Cora is thinking about breaking away from the cage of her upbringing.   She tells him of her hesitation.

Duncan says, “Why not let those whom you trust, like your father, help settle what is best for you.  In view of your indecision, you should rely on their judgment and mine.  Will you consider that?”

At first she’s not sure, but later she sees a side of Major Duncan she would never let herself live with.  She tells Duncan, “I have considered your offer.  The decision I have come to is that I would rather make the gravest of mistakes than surrender my own judgment.  My answer to you must be, ‘No.’”

She will follow her own judgment, not theirs.  She will not let those “experts” rule her life.

Be brave.  We can get help to access the expert within us and learn to trust our inner expert.  We can act because we want to and be the hero of our lives.

You may be the target of a bully, but you don’t have to be a victim. Bullies can go after you in many ways; physically harming you or threatening to hurt you; inflicting emotional pain through harassment, relentless criticism, taunting, put-downs, cutting out, manipulation, controlling, back-stabbing, spreading rumors, telling secrets, embarrassing you or generally mean behavior; cyberbullying.

In all these situations, the first step in defending yourself and in stopping bullies is the same and always has been.  This is the first step, even before you use any programs that are designed to stop bullies in schools or at work.

For instance, we can go back to Homer’s “Odyssey.”  At the end, after Odysseus and his son, Telemachus, have killed all the abusive suitors, they flee with two faithful servants to the mountain home of Odysseus’ father, Laertes.  They know they will pursued by all the older men of the city, the fathers and uncles of the dead suitors.

In the final confrontation, hopelessly outnumbered, Laertes kills the father of the most evil suitor.  Odysseus loses control of himself and goes berserk.  He advances in a murderous rage to kill all the fathers and uncles.

Athena suddenly appears and speaks the words that that exemplify a central belief of the Greeks about how to face whatever the world throws at you – whether overwhelming odds, verbal and physical abuse, unfairness, your fear and hesitation, your loss of self-control, bullies.

Take Athena’s command out of context – it’s not about the trigger; it’s about your necessary first step in response to any situation.

Athena says, “Odysseus!  Command yourself!”  And when Athena commands, we best listen.

There it is; the key to all success; the start of everything we must do – “Command yourself.”

Begin by commanding yourself.  In Odysseus’ case, commanding himself meant not starting a bloodbath, which would lead to generations of vendettas that would ruin the country.

In the case of facing a bully, we must take charge of ourselves, gather ourselves and command ourselves.  Even when we don’t know how things will turn out, we do know that we want to act bravely, resolutely and greatly.  Therefore, command yourself and go for it; 110%.

If we give in to fear, anxiety, perfectionism and self-doubt, we’ll do nothing to protect ourselves – we’ll become victims of our own panic and terror.  If we give in to anger and rage, we’ll explode, act unskillfully and do things we’ll regret.  If we don’t command ourselves, we’ll lose confidence and self-esteem; we’ll get depressed and become easy victims of the predators.

If we don’t command ourselves, nothing we do will have the power and energy needed to succeed.  We’ll be weak, hesitant, vacillating.  We’ll become victims.  We’ll take our first steps down the path to suicide.

With expert coaching and consulting, we can learn to command ourselves.  We can overcome the voices of our fears and self-bullying.

We can become strong and skilled enough to resist being targeted by bullies and to stop bullies in their tracks.  We can look at individual situations and plan tactics that are appropriate to us and to the situation.

When we command ourselves, we can overcome whatever confronts us.  We will let nothing crush us; our spirits will remain strong.  We can plan and take charge of our actions.  We can act with strength, courage and skill.  We can act with perseverance and resilience.  We can get the help we need.  We can succeed.

Toxic step-fathers and step-mothers are clichés because they’re all too common.  But the ubiquity of harassment, bullying and verbal, sexual and physical abuse doesn’t diminish the pain and long-term damage inflicted on defenseless kids. Of course, kids can also treat their step-parents cruelly, and step-mothers and biological parents can also be relentlessly cruel, but let’s focus here on step-fathers who abuse their size, control and power.

These step-fathers sexually abuse one or all of their step-daughters while the moms ignore the evil.  The perpetrators are to blame and the daughters’ anger is rightly focused on these men.

But let’s also look at the moms who won’t see or hear anything bad about their new husbands even though the complaints and evidence are clear, and the damage to their children is striking.

Later, when the complaints and evidence are brought forth by the now-adult and articulate children, these mothers will usually still defend and excuse the predators they invited into their homes.  Typically, the mothers whine and demand that their children should perpetuate the lies and secrets.  “After all,” they complain, “they deserve a little happiness after all they’ve suffered.  Their daughters should understand how hard it was for them.”

Nonsense.  These narcissistic mothers deserve nothing; certainly not the allegiance of their abused daughters.  Most daughters make repeated overtures of friendship to their uncaring and unsympathetic mothers.  The daughters hope that by understanding why their mothers didn’t protect and defend them they’ll be able to forgive their mothers and maintain a loving connection.

I hope that the emotional blackmail and manipulation contained in the word “forgiveness” will be the last straw.  How can the mothers heal the wounds they ignored and let fester during years of abuse?  In addition, these mothers rarely start making amends by getting rid of the perpetrators.

The daughters, who held the pain and trauma when they were young, are still left holding the emotional bag.  There’s no way they can release their anger by simply beating the bullies to death or making them burn slowly, even though he deserves even worse.

Separate from what social services and the police might have been able to do, what can the adult children do now?

  • Don’t debate or argue.  Don’t try to get your mother and step-father to admit what they did.  They can keep you hung up, focusing on them for years.  Take your time and energy away from them and focus on a new life.
  • Stop abusing yourself with negative self-talk and predictions of failure that increase self-doubt, stress and depression, and destroy self-confidence and self-esteem.  Convert those inner, self-bullying voices into helpful coaches.
  • Get away from both your mother and step-father; physically and emotionally.  Get away from triggers that are guaranteed to keep you in emotional turmoil.  Don’t let abusers keep hitting a very black-and-blue area of your body, emotions and spirit.  Distance and no contact will help you focus on your present and future instead of on your past.
  • Don’t let your children near them.  More important than their knowing their toxic grandparents is your protecting them from emotional and physical perpetrators.  Be a model for them to keep a flame of strength, courage and determination burning in their hearts no matter what happens to them.
  • Forget about understanding and forgiveness; let these come in their own time, if they ever do.  Understanding why that old man, who may or may not be truly sorry now, could torture you like he did does not excuse or justify the behavior.  Understanding how your mother could allow you to be tortured does not excuse or justify the behavior.  Understanding why they maintained a conspiracy of silence then and now does not excuse or justify the behavior.
  • Become internally invulnerable.  Use the past pain to inspire your present life.  I know that’s easy to say and hard to do.  Find people to remind you of your fighting spirit when your energy flags.  Get an expert coach to help you put the wounds behind you.  Fill the mental space in front of you with your vision of the present and future you want.

Don’t let toxic step-fathers and colluding mothers ruin any more of your life than they did when they had physical control of you.  You’re now an adult.  You have control of your physical, emotional and spiritual island.  Vote them off it.

Should you tell your children about your toxic parents, their toxic grandparents?  What should you tell them and how? Imagine that your parents no longer abuse you physically or sexually, but they still demean you, scapegoat you, ignore or scorn you, make nasty, hostile, sarcastic remarks and put-downs, and let you know that you’re not good enough.  No matter what you do or don’t do, you’re wrong.  They take charge of your life when you see them and break appointments whenever they feel like it.  Their wants and feelings are the center of the world and you don’t count.

Imagine also that you used to think that if you told them, in just the right way and at the right time, how hurtful their treatment was and is, they’d stop.  Or that you used to think your job was to rise above that treatment because they’re your parents, they’re getting old, they’re suffering, they deserve a little peace and happiness, and you owe them.

When can you stop trying to build bridges?  When can you cut off communication?  When can you tell your children why?

Harassment, bullying and verbal, physical and sexual abuse is usually multi-generational.  Families help perpetuate the abusive behavior by keeping secrets and telling lies.  If you give them a chance, your parents will likely do to your children what they did to you.  The old wounds still throb even if your parents are nice sometimes.  They still bleed when your parents repeat the same old treatment even now.

When you grow up, you may vow to break the cycle and treat your children better, but how can you protect them from the example they see of their grandparents still bullying you or them now?  And how can you stop obsessing on your childhood trauma or yesterday’s verbal battering?

Once you’ve tried everything you can think of, every approach, every sweet way of suggesting or speaking truthfully (say, a thousand times) and your parents (or step-parents) still protect each other, perpetuate the lies and tell you that you’re nasty and crazy, I think that’s enough.

Protect yourself and your children, turn your back to them, and create a safe and wonderful island of life for your family.  That means that your parents don’t get on it.

Some suggestions:

  • Always remember the effects on your life and how they tried to crush your spirit.  Don’t let a running, internal debate about them suck all your energy down a black hole.  Stop negative self-talk; it’ll only discourage and depress you, increase self-doubt, destroy self-confidence and self-esteem, keep you fixated and stuck, and take your eyes off the great future you want for yourself and your family.
  • You don’t need more understanding of them.  You don’t need to save them from themselves or each other.  Don’t be their therapist.  Let them fix themselves on their own time and their own bodies; not yours.
  • Spirit counts more than biology.  Start calling them by their first names.  Don’t give them titles they don’t deserve, like “Grandma” or “Grandpa.”
  • Don’t argue or debate with your parents.  You’ll never convince them that you’re doing the right thing.  Bullies always want what they want – to feast on your feelings and flesh.  Simply tell them that they’re off your island.  Take steps to cut off communication.  Change your phone numbers and e-mails.  Move if you have to.
  • Tell your children what’s age appropriate.  They don’t need the gory details when they’re six, but they do when they’re sixteen.  Gather them together and make it a serious occasion.  The framework is that they need to know how to protect themselves and to set standards for their own behavior.  Don’t go into psychoanalytical reasons why your parents did it or why they, and maybe the rest of the family, collude to protect them.  That’s obvious.  You’ll probably have to re-visit the conversation.
  • Be invulnerable.  That’s the term coined by Victor and Mildred Goertzel in their study of the lives of more than 300 famous 20th-century men and women (“Cradles of Eminence,” 1962).  Instead of finding that these highly successful people had wonderful parents, they found that many had agonizing childhoods spent in bleak, troubled homes, including domineering, alcoholic, rage-aholic or neglectful parents. They described the children who succeeded, despite a psychologically damaging childhood, as resilient or invulnerable.
  • Be a model for your children.  Show them that abusive behavior drives people away.  Show them how to stand up to abuse, which sometimes means creating distance instead of being sucked into a battle that ties up your life.
  • Create a new family including new elders; a family of your heart and spirit.  Have so much fun, bring so much joy that there’s not a hole anymore that would be filled with thoughts of biological grandparents.
  • Get an expert coach to increase your determination, perseverance, courage and resilience, and to create tactics for your individual situation.

Your task is to create a fabulous life.  Don’t let toxic parents or grandparents – or siblings or friends – ruin it.  Shine a light on bullies.  Your children need you to show them how to thrive in the face of abuse, cover-ups and lies.

A lot of feedback about stopping bullying by toxic parents focused on what children owe those abusive parents.  After all, even though they harassed, abused and tormented their children, those parents still fed, clothed and housed them. Many of those parents now claim that a debt is owed them.  No matter how bad they were and still are, they claim their children owe them care, sympathy and loyalty.  And usually willingness to be continually abused.

I disagree.

To illustrate my point of view, here’s a story told to me repeatedly by my father.  He said it was a traditional story.  I call it “The Mother and the Three Baby Birds.”  It appeared in a wonderful collection of stories annotated Steve Andreas, published by Real People Press, “Is there life after birth?”

~~~~~~~~~~~ At the time of the great flood, when the storm had just begun and the earth was beginning to be covered with water, a mother bird saw the danger.  She realized that her three babies were no longer safe in their nest at the top of a high tree.  Even if she remained with them, they would be swept away and drowned.  So she picked up the first baby and started to fly through the storm, across the rising water, seeking a new place that would be high enough, so she might save at least one of her children.

As she flew, she spoke to the first baby, asking, “When I am very old and I can no longer take care of myself, will you dedicate your whole life to taking care of me, just as I am using all my energy and strength to take care of you now?”

And the first baby turned to her and said, “No.  When your day has passed, when you can no longer take care of yourself, then I will not dedicate my whole life to taking care of you.  I will dedicate all my energy and strength to taking care of myself.”

The mother bird said, “No!  This is not the baby to save.”  And so she let go of the first baby and it fell, helplessly flailing its tiny wings, down into the raging waves.

Tired and wet, the mother bird turned and flew back to the nest, which she hoped would still be above the rising waters.

She found the nest and picked up the second baby bird.  Weary and wet, she struggled to fly higher, through the beating rain, against the driving wind.  Seeking a new place that would be high enough, so she might save at least one of her children.

And as she struggled, she spoke to the second baby, asking, “When I am very old and I can no longer take care of myself, will you dedicate your whole life to taking care of me, just as I am using all my energy and strength to take care of you now?”

And the second baby turned to her and said, “Yes.  When you have used all your energy and strength, when you are too exhausted to go further, I will dedicate my whole life to taking care of you.”

And the mother bird said, “No!  This also is not the baby to save.”  And so she let go of the second baby and it fell, helplessly flailing its tiny wings, down into the raging waves.

Almost exhausted now, bedraggled, beaten by the driving rain and raging wind, summoning all her remaining strength, the mother bird turned and flew back to the nest, which she hoped would still be above the rising waters.

She found the nest and, just as the raging waves washed it away, she picked up the third baby bird.  With barely enough strength to rise above the foam and spray, to move forward against the driving wind, she struggled bravely on.  Desperately seeking a new place that would be high enough, so she might save at least one of her children.

And as she struggled, with her voice and body failing, she spoke to the third baby, asking, “When I am very old and I can no longer take care of myself, will you dedicate your whole life to taking care of me, just as I am using all my energy and strength to take care of you now?”

And the third baby turned to her and said, “No.  When you have used all your energy and strength, when you are too exhausted to go further, I will not dedicate my whole life to taking care of you.  But instead, I will dedicate all my strength and energy to taking care of my children, just as you are taking care of me now.”

And the mother bird said, “Yes!  This is the baby to save.”  And with renewed hope and renewed strength, she steadily flew higher and faster and further.  Despite the beating rain, despite the driving wind, despite the raging waves.  She flew steadily.  And she did find a new place that was high enough to save the child who must be saved.

Even though the mother bird was not a bully, the same lessons apply.  Don’t let a sense of obligation and duty lead you to allow yourself to be harassed and brutalized by toxic parents; don’t be stopped if they say you shouldn’t be better than they are; don’t seek approval from bullies; don’t listen when they say that you owe them whatever they want; don’t be depressed by their negativity; don’t let them destroy your self esteem; and don’t devote your life only to your own selfish pleasures.

Instead, take care of yourself so you can devote yourself to something greater and longer-lasting.  Devote yourself to the children of your body, heart, mind and spirit.  That’s what you owe your ancestors, no matter what other claims they may press on you.

What’s important are the responsibilities you take up joyously, not the onerous ones claimed by toxic parents.

"Energy Vampires" are bullies at work.  They’ll suck your motivation and drive, and destroy morale and productivity.  But because they’re usually not recognized and labeled as bullies, they’re allowed to flourish. Rather than give a wordy description, let’s identify and label some common examples of their bullying:

  • The Know-It-All.  He’s right about everything – what the president should do to solve everything, why our sports teams lose, why kids are worse today, what’s wrong with our education, health, and legal system, why the ocean is blue.  Arguing with him is a waste of time and most people have stopped trying.  But just hearing his voice gets you too frustrated and angry to get back to work.
  • The Angry Victim.  Her life stinks because everyone picks on her or “the system” is a mess and doesn’t adjust itself to her needs.  She’s indignant if you dare to disagree or if you’re not sympathetic or helpful enough.  If you don’t give her all the credit she wants, you’ll pay.  Since she goes on and on about co-workers and bosses who are jerks, you know she’ll run you down to everyone if you don’t please her.  There’s no reasoning with her; she’s too angry to see anyone else’s side of things.  So you try to be invisible or walk on eggshells.  Of course, you’re too scared to be productive or creative.
  • The Blackmailer.  He won’t give you the reports or data he’s supposed to unless you listen to him babble for an hour.  You’d better listen or he’ll bad-mouth you publically as unfriendly and not-a-team-player.  He won’t send things electronically; he insists on lengthy personal contact.  By the time you’ve told four friends his latest antics, you’ve wasted half a day.
  • The Mousy Victim.  She’s hurt and weepy, but tries to put on a brave face.  Everything anyone says or does hurts her feelings; she’s a genius at taking things the wrong way.  Her hyper-sensitivity has rallied everyone to come to her defense and cater to her every whim.  She creates a continual soap opera revolving around her hurt feelings.  Everyone must take their precious time and energy to salve her feelings and bring her identified persecutor into line.  The result is another day focused on melodrama instead of work.
  • The Loud-Mouthed Bigot.  He frequently makes sexist, racist and other intolerant and vicious remarks about co-workers and anyone else who attracts his attention.  He’s more interested in broadcasting his opinions and winning arguments than in getting work done.  If you engage him, you’ll come away too drained and angry to get back to work.
  • The Bore who’s Fascinated With Her Life.  She’s so wonderful and important that you must listen to all the excruciating details of her life – especially the very personal ones about her bodily functions or love-life.  You want to close your door and hide.  In order to appear caring, you almost feel compelled to tell her similar details of your life.  She counts on your politeness not to throw her out.  In this case you feel more slimed than drained, but you’re still too upset to get back to work.
  • The Whining Slacker.  He’s lazy and won’t lift a finger to meet deadlines; he’s a no-show at crunch time.  He whines, complains and wants sympathy and help.  Everyone has to pitch in and do his job or the team looks bad.  He’s never grateful and doesn’t return the effort to help others.  Since they keep paying him for slacking, you grit your teeth and feel like slacking also.  Slacking is a communicable disease.

These energy vampires control the turf and productivity plummets.  They leave a wake of frustration and anger; co-workers and managers feel drained by every interaction, like someone took a quart of blood.  And then we go home and drain our families, either by repeating the details of what happened or by taking out our frustration and stress on our loved ones.

These vampires go from team to team, leaving a wake of corpses, but hiding their harassment and abuse behind good-sounding excuses and justifications.  It’s always someone else’s fault and everyone’s against them.

You can’t change a vampire by begging, bribery or appeasement.  The first step in stopping these workplace bullies is to recognize and label them.  You must maintain your individual boundaries, protect yourself from getting emotionally drained or enraged, and get back to work.

Energy vampires can be purged by a concerted effort of managers and their teams.  If you aren’t willing to do that difficult work, you must start looking to work in another department of your company or for a new company.  But wait; there’ll be vampires there too!

In her article in USA Today in December, 2008, “Teach children ways to cope with bullies,” Barbara Cavallo writes, “Parents can help children learn effective techniques that include meditating, reading inspirational stories and performing simple physical exercises to cope with stressful situations such as bullying.” Those are good activities, but I disagree that they’re enough.  I suggest alternative tactics to cope with bullies and to relieve stress.

Yes, meditation, reading inspirational stories and performing simple physical exercises are useful and good for the soul.  But, if children’s energy is totally turned inward, you’ll be teaching them to be merely passive or to follow a faddish idea about saintly behavior.  You’ll help your children handle their stress better by teaching them to deal effectively with the bully, not by withdrawing to make themselves feel better or more virtuous.  The best antidote for stress is strong and firm action to change the situation.

Not getting or not showing hurt feelings is a great first step, but usually not enough.  As I point out in “Parenting Bully-Proof Kids,” bullies don’t take your acquiescence as kindness.  They take your giving in as weakness and an invitation to grab for more.

How about helping children and teenagers convert fear and pain into know-how, even if fueled by the energy of anger.

Schools have never been safe.  I remember a biography of Harpo Marx (remember the Marx Brothers?).  He went to school for one day.  The kids threw him out the window (first floor).  He came back in.  They threw him out again.  After the third time he didn't go back in.  And never did again.

Schools are testing grounds for the real world.  They present us with situations in response to which we can develop strength of character, resilience and skill.  Imagine growing up on a farm, in an Indian village or in the middle ages.  Not safe.  I grew up in New York City.  Not safe.

There are no safe environments.  When I was growing up, that was the lesson I always got from reading great hero stories.  And each tale challenged me to prepare myself for similar dangers.

All bullies are not the same, but their patterns of behavior, their tactics, are the same.  That’s why I’ve found ways to stop them.  If we don’t stop bullies, they’ll think we’re easy prey.  Like sharks, they’ll simply go after us more.  Sometimes, fighting is the key to success.

When children have learned how to stop bullies in their tracks, they will have developed strength of character, determination, resilience and skill.  They’ll need these qualities to succeed against the real world bullies they’ll face as adults.

Growing up, I saw that for myself and my brothers.  I also saw that with our six children.  And I see that with my clients.
